MSP Hiring Guide: Building a Technical Team That Scales

Finding and retaining skilled technicians is the biggest challenge for growing MSPs. Use this hiring framework to build a team that drives growth.

The talent shortage in IT services has been well-documented, but for MSPs, the challenge goes beyond simply finding warm bodies with technical skills. You need people who can context-switch between multiple client environments, communicate effectively with non-technical users, follow documented processes, and work independently in a fast-paced environment. That's a rare combination, and competing with enterprise IT departments and big tech companies for that talent requires a deliberate strategy.

Defining Roles and Career Paths

Stop hiring generic "IT technicians" and start defining clear role tiers with distinct responsibilities and compensation bands. A Tier 1 service desk analyst handles password resets, basic troubleshooting, and ticket triage. A Tier 2 systems administrator manages infrastructure, deploys solutions, and handles escalations. A Tier 3 engineer designs architectures, leads projects, and mentors junior staff. Each tier has clear promotion criteria: certifications, performance metrics, and demonstrated competencies. When candidates can see a career path — not just a job — you attract people who want to grow, not just collect a paycheck. This also makes compensation conversations easier because you're comparing against defined bands rather than negotiating every hire individually.

Retention Through Culture and Growth

Competitive pay gets people in the door, but culture and growth opportunities keep them. Invest in training: fund certifications, provide study time during work hours, and send people to conferences. Implement knowledge sharing through internal tech talks, documentation reviews, and pair troubleshooting sessions. Give your team the tools they need to be effective — nothing drives burnout faster than fighting with inadequate tooling every day. Survey your team regularly and act on the feedback. The cost of replacing a skilled MSP technician — recruiting, onboarding, ramping, lost productivity — is typically 6-12 months of salary. Retention is almost always cheaper than replacement.
